Short answer
To hire a finance and insurance (F&I) manager who stays, test for honesty and compliance before anything else. Run a mock menu presentation where the customer says no, check what the candidate knows about the credit and privacy rules, and put the pay plan and chargeback rules in writing before the offer. To keep them, pair them with your best F&I manager, review their first deal jackets together and show them a path to finance director.
The job is selling, but it's also paperwork, lending rules and customer data, all in one office.
If you run a dealership or manage its sales side, you know an empty F&I office is expensive. Deals stack up, the desk manager covers, and customers wait. This guide covers how to hire a dealership finance manager with that pressure in mind, without rushing into someone who creates bigger problems later.
What does a dealership finance manager do?
A dealership finance manager, often called the F&I manager or business manager, takes the customer from the sales desk to a signed deal. They send the credit application to lenders, present a menu of products such as service contracts, GAP and maintenance plans, and get every form signed and correct. They're also one of the people at the store who handle customers' most private information: Social Security numbers, income and credit reports.
So you need someone who can sell and who won't cut a corner on a document to get there.
What makes a good F&I manager
The best F&I managers are honest under pressure, careful with paperwork and calm with a customer who's tired after three hours at the dealership. Here's what to look for and how to ask about it:
| Trait | Why it matters in F&I | What to ask |
|---|---|---|
| Honesty under pressure | A manager who bends a rule to make a deal puts the whole store at risk. | "Tell me about a time a manager asked you to do something you weren't comfortable with. What did you do?" |
| Care with details | One wrong number on a contract can cost the deal or bring a complaint. | "How do you check a deal jacket before it goes to accounting?" |
| Calm with customers | Customers arrive tired and ready to leave. The menu should feel like help to them. | "A customer says, 'I just want to sign and go home.' What do you say?" |
| Comfort with numbers | Payments, terms and lender rules change deal to deal. | "Walk me through how you'd explain a longer loan term to a customer." |
The U.S. Office of Personnel Management says "performance on structured interviews relates highly to performance on the job" (OPM, Structured Interviews). So ask every candidate the same questions in the same order, and score the answers the same way.
Where to find F&I manager candidates
Many dealerships promote from the sales floor, and it can work well. Look at closers whose deal files come back clean, as well as the ones with the most units. Other places to look:
- Bank and credit union lending staff. They know credit, rules and paperwork. You'll need to teach the menu.
- Referrals from your lenders' reps. They work with many F&I offices and may know who keeps clean files.
- F&I managers at other stores. Someone who wants a better pay plan or a shorter drive may already be looking.
Whoever you hire, post the job on several job boards so you have more than one or two people to compare. Our guide to hiring car salespeople covers the job ad and first replies in more detail.
Screen F&I candidates before the interview
A few steps before the interview save your general manager's time:
- Pre-qualifying questions in the application. Years in F&I or lending, which lenders they've worked with, and whether they hold an F&I compliance certification.
- A short personality assessment. Use one that's tied to the job, and give it to everyone who applies. The U.S. Equal Employment Opportunity Commission says a test "must be job-related and its results appropriate for the employer's purpose" (EEOC, Employment Tests and Selection Procedures).
- A one-way video interview with 2 or 3 questions. For example: "A customer asks what GAP is and whether they need it. Answer them in one minute." You'll hear how they explain a product before you meet them.

Justin Edgar, whose dealership uses IdealTraits, said the assessment gives them a clearer picture of each candidate:
"One of the things I like about IdealTraits is the personality assessments. I think it helps us streamline who it is that we're looking for, what it is that we're looking for, and gives us a better idea of the character qualities of that certain candidate."
Justin Edgar, Wally Edgar Chevrolet, IdealTraits customer videoRun a mock menu presentation
A mock menu presentation shows how a candidate sells when the customer says no. Play a customer who just bought a used SUV and wants to leave. Have the candidate present your product menu to you. Then say no to everything.
Watch what happens next. A good F&I manager explains each product once, plainly, answers your questions and lets you decline. A risky one keeps pushing, tells you a product is required when it isn't, or gets the payment math fuzzy. You'll see how they treat a customer who says no, which a resume can't show you.
If you can, have your sales manager or a current F&I manager sit in and score it too, then compare notes.
Check compliance knowledge before you hire
An F&I manager works under federal lending and privacy rules every day, so ask about them directly. Listen for whether they know the rules and follow them.
- Fair lending. Under the federal Equal Credit Opportunity Act rules, "A creditor shall not discriminate against an applicant on a prohibited basis regarding any aspect of a credit transaction" (12 CFR 1002.4). Ask: "How do you make sure every customer gets the same treatment on rates and products?"
- Customer data. The FTC Safeguards Rule requires dealerships it covers to give staff "security awareness training" (16 CFR 314.4(e)). Ask how they handle credit reports and copies of driver's licenses.
- Certification. Some F&I managers hold a compliance certification, for example from the Association of Finance & Insurance Professionals (AFIP). It's a good sign, but still ask the questions.
If you run a background or credit check for this role and use a screening company, the EEOC and the Federal Trade Commission say you must get the applicant's written permission first (Background Checks: What Employers Need to Know). States add their own rules, so check yours with your lawyer.
Put the pay plan and chargebacks in writing
F&I pay plans often pay a percentage of back-end gross, the profit from financing and products, sometimes with a base or a draw. The part that causes fights later is chargebacks: what happens to the manager's pay when a customer cancels a service contract or pays off a loan early.
Write all of it down before the offer: the base or draw, the percentages, when commissions are paid, how chargebacks work and for how long. A manager who finds out about chargebacks on their third paycheck may start looking for another job.
Keep F&I managers past the first 90 days
A new F&I manager is learning your lenders, your menu, your DMS and your desk managers all at once. A few things help them settle in:
- Pair them with your best F&I manager or finance director for the first two weeks, and let them watch real deals.
- Give them your compliance checklist on day one, and review their first 20 deal jackets with them.
- Agree on product goals that are fair for a new person, and look at them together each month.
- Talk about the next step, such as finance director, so they can see a future at your store.
